Abstract

Artificial Intelligence (AI) and Human Resource (HR) Analytics have transformed the recruitment process, allowing companies to leverage data for informed hiring decisions and enhancing recruitment effectiveness. Despite all these developments, there are still challenges with “silent candidate drop-off,” which is when candidates do not formally notify an organization that they are no longer participating in the recruitment process. This can result in higher hiring expenses, longer hiring cycles, less effective in attracting talent, and workforce planning disruptions. The goal of this study is to identify the major reasons why candidates go silent, and explore the potential of leveraging AI-powered HR analytics to predict and reduce candidate disengagement throughout the recruitment process.

Primary data were gathered using structured questionnaire and a quantitative research design was used with a sample of 80 respondents comprising of HR professionals, recruiters, job seekers and also students who have knowledge of recruitment process. The study examines factors like communication effectiveness, delays in the recruitment process, candidate experiences, branding of the employer, and the use of AI for recruitment. The statistical tools used were percentage analysis, descriptive statistics.

The results indicate that some of the major causes of silent candidate attrition can be attributed to the lack of communication, the delay in the recruitment process, lack of transparency, and poor candidate engagement. This study also reveals that AI-powered HR analytics can lead to more efficient recruitment processes, helping to pinpoint possible drop-out trends, boost candidate engagement, and implement proactive interventions. The study’s findings will help shape the new discipline of ‘recruitment analytics’, giving organisations a window into the candidate journey and some guidance on how to minimise the loss of people from the recruitment process and increase hiring success rates.
