Abstract
This study examined the relationship between satisfaction with welfare benefits and role efficacy among public elementary school teachers in the Bayugan Central District, Schools Division of Bayugan City. It assessed satisfaction with monetary compensation, non-monetary benefits, and professional growth opportunities, alongside role efficacy in instructional strategies, classroom management, and adaptability to innovation and engagement. The study was primarily anchored in Frederick Herzberg’s Two-Factor Theory, also known as the Motivation-Hygiene Theory, which distinguished hygiene factors associated with dissatisfaction from motivators associated with satisfaction and growth. Self-Determination Theory and Social Cognitive Theory provided complementary perspectives. A quantitative descriptive-correlational design was employed. Data were collected from 157 teachers selected through cluster sampling using a researcher-modified, expert-validated survey questionnaire. Weighted means, standard deviations, and Spearman’s rho were used for analysis. Findings revealed that professional growth opportunities received the highest satisfaction ratings, followed by non-monetary benefits and monetary compensation. Teachers reported high to very high role efficacy, with classroom management receiving the highest ratings. Non-monetary benefits and professional growth opportunities showed significant positive relationships with all dimensions of role efficacy. Monetary compensation was significantly associated with classroom management and adaptability to innovation and engagement, but not with instructional strategies. The study concluded that satisfaction with non-monetary benefits and professional growth opportunities was consistently associated with higher teacher role efficacy. It recommended strengthening institutional welfare programs through adequate compensation, responsive non-monetary support, and sustained professional development.
